Absztrakt (kivonat)

The tourism industry is characterized by irregular working hours, emotional demands, and high customer expectations, making work–life balance (WLB) a significant challenge for employees. This thesis explores how tourism workers experience WLB and how organizational practices and managerial decisions influence these experiences. A mixed-methods approach was used, combining survey data from 53 employees with qualitative interviews conducted with five managers and HR professionals. The findings show that irregular schedules, extended working hours, and emotional labor are major contributors to work–life conflict. Employees who experienced higher conflict reported greater stress, lower job satisfaction, and stronger turnover intentions. Perceived organizational support was found to play an important role in reducing negative outcomes. Interview results indicate that managers acknowledge WLB issues but face operational constraints such as fluctuating guest demand and staff shortages. Although managers attempt to offer informal flexibility, inconsistencies often lead to misalignment between employee expectations and managerial capabilities. The thesis concludes with practical recommendations for improving scheduling practices, communication, supportive leadership, and employee well-being initiatives to enhance work–life balance in tourism organizations.
