Absztrakt (kivonat)

This thesis investigates the role of organisational culture in enhancing employee engagement at FrieslandCampina Hungary, a multinational dairy enterprise operating within the EU’s highly regulated manufacturing environment. The study is motivated by existing gaps between the company’s espoused cultural values and actual organisational practices, as well as inconsistent levels of collaboration, innovation, participation and culture-based leadership across departments. Based on Denison’s (1990) four cultural dimensions, Mission, Adaptability, Involvement, and Consistency and the Employee Engagement model of Schaufeli & Bakker (2004), the research develops a quantitative framework to measure the cultural drivers of engagement. Data were collected from 100 employees using a structured Likert-scale questionnaire covering perceptions of organisational culture and engagement levels Using multiple regression analysis, the findings demonstrate that all four cultural dimensions exert a statistically significant positive influence on employee engagement, with Consistency showing the strongest effect, followed by Adaptability, Mission and Involvement The results confirm that a well-structured, coherent, and adaptable cultural environment promotes trust, motivation, proactive behaviour and long-term commitment among employees. The study provides practical implications aimed at strengthening cultural alignment, improving communication mechanisms and enhancing leadership practices to support sustainable human resource development at FrieslandCampina Hungary.
