The hospitality industry serves as a major entry point to employment for young workers, yet it experiences significant labor shortages, particularly among workers aged 18-30. This thesis investigates two key questions: (1) What are the main reasons behind current labor shortages in hospitality and how do these challenges affect young workers? (2) What management and organizational strategies can help motivate and retain young workers in the sector?The research employed a qualitative, structurally-centered methodology combining quantitative and qualitative analysis. Young restaurant professionals participated, representing diverse positions, tenure levels, and employment arrangements across Hungarian hospitality establishments. Data collection used a structured online questionnaire comprising demographic questions, 15 Likert-scale items measuring occupational challenges and retention strategies, and two open-ended questions gathering respondent recommendations and career goals.Open-ended responses revealed that 30% of young workers expressed commitment to long-term sector careers, while 55% explicitly rejected such continuation due to burnout inevitability and lack of development investment. Qualitative analysis identified three respondent profiles, Burnt-out Leaver (Type A), Stable Contributor (Type B), and Career-Track Professional (Type C) illustrating how organizational factors mediate retention outcomes. What is more, there is alsoone case-study which represents five years of employment in the hospitality sector.The study comes to the conclusion that organizational change can significantly address the labor shortage issue facing the hospitality industry. Young employees show competence and initial dedication; sector attrition is a reflection of an organization's failure to offer equal value exchange, such as competitive pay, encouraging work environments, investments in professional development, and flexible schedules. Businesses that use complete retention tactics get a competitive edge and retain qualified employees. Instead of necessitating significant occupational transition, the industry can become a favorable, long-term career option for young people through innovative management practices and workplace culture development.Keywords: hospitality industry, young workers, labor shortage, retention strategies, organizational culture, employment conditions, management practices
