This study examines the relationship between employees’ digital competence, technostress, work arrangements and generational differences in the context of increasing digitalization, automation and the growing presence of artificial intelligence in the workplace. The research is grounded in the “Future of Work” perspective and aims to identify key factors that influence employee well-being, job security and job satisfaction in modern organizational environments. The sample consisted of N = 84 Hungarian employees representing various industries and work arrangements, including on-site, hybrid and remote positions. Digital competence, technostress and job satisfaction were measured using validated scales, and the data were analyzed through correlation analyses, Welch ANOVA tests and descriptive statistics. The findings confirmed most of the proposed hypotheses. Higher subjective digital competence was significantly associated with lower technostress, suggesting that digital self-efficacy functions as a protective factor in technologically demanding work environments. On-site employees reported notably higher technostress compared to hybrid or remote workers, highlighting the stress-reducing benefits of flexible work models. Additionally, unfavorable working conditions showed a strong positive relationship with technostress, indicating that organizational climate and job design play critical roles in shaping employees’ digital well-being. However, no significant generational differences were found, which may be explained by small subgroup sizes and the narrowing gap in digital adaptation across age groups. Overall, the study provides valuable practical insights for managers and HR professionals. The results emphasize the importance of developing digital competencies, supporting hybrid work opportunities and fostering a positive organizational climate to reduce technostress and strengthen employee satisfaction and retention. These findings contribute to a deeper understanding of the human factors involved in digital transformation and offer actionable recommendations for creating healthier and more resilient digital workplaces.
