The primary objective was to delve into how overtime and extended working hours influence employee job satisfaction and, ultimately, their turnover intentions. This investigation was significant due to the practical implications of high employee turnover, which can result in increased recruitment costs, loss of institutional knowledge, and disruptions in operational continuity for businesses. The thesis sought to clarify the debate around the direct correlation between overtime, job satisfaction, and turnover intentions. The thesis began with an extensive review of existing literature. Existing studies in this field offer a wealth of information that frames our understanding of the issue. Research has consistently highlighted the negative impact of extended working hours on employees' physical and mental health. From cardiovascular issues to musculoskeletal problems, sleep disturbances, and injuries, the adverse health consequences of prolonged working hours are well-documented. This degradation in health is not only a matter of individual concern but also translates into decreased employee performance and productivity, thereby affecting organizational efficiency. The literature further sheds light on the concept of 'time famine', where employees grapple with the challenge of balancing work and personal life. This imbalance often leads to increased stress and diminished life satisfaction, as long work hours leave little room for family and personal commitments. The lack of control over one’s schedule exacerbates the situation, leading to heightened work-life conflict and a significant decrease in job and life satisfaction. However, it's important to note that extended working hours are also associated with certain perceived benefits. They are seen as a sign of commitment and ambition, important for career progression and job satisfaction. Theories of deliberate practice suggest that longer working hours facilitate faster skill acquisition and expertise development, potentially leading to higher productivity and financial rewards. This view is particularly relevant in sectors with high overtime premiums or skilled labor shortages, where extended working hours can translate into tangible financial benefits for employees. Even though existing studies provided enough information regarding our study, we still had to use our method of investigation to look deeper in this case. To investigate these aspects empirically, a comprehensive questionnaire was developed, focusing on various aspects of job satisfaction, work-life balance, health, and turnover intentions to working hours. The analysis of the questionnaire data led to several key findings. Comparing the thesis findings with existing literature reveals both alignments and contrasts. While both the literature and the thesis data agree on the negative impact of extended working hours on job satisfaction and personal life, the thesis uniquely highlights the pragmatic considerations employees make regarding job changes. It brings to light the complex interplay between the desire for a healthier work-life balance and the practical necessities of financial stability and job security. In summary, this thesis contributes to the understanding of how extended working hours influence employee well-being and organizational dynamics. It underscores the need for a nuanced approach to managing work hours, balancing the benefits of overtime and extended hours against their potential drawbacks. This balance is crucial not just for employee satisfaction and well-being but also for the long-term sustainability and success of organizations.
